GTM recruitment in the United States

US revenue teams are getting leaner and more productive. The implication isn’t simply fewer hires — it’s a higher burden of proof on every seat.

The United States is where most of our clients' revenue is won, and where the hiring market is least forgiving. Compensation, process speed and candidate expectations are set locally, by city, and a search run to another market's rhythm loses its shortlist before a decision is made.

Tipped works inside that market rather than at a distance from it. We hold a registered office in Austin, run searches across the Bay Area, New York, Austin and distributed national teams, and place with US-headquartered SaaS and AI companies as well as European companies establishing a commercial presence here.

Three things we'd put in front of a board.

What we test instead, and the evidence behind it.

01

Hire builders, not closers.

+

In high-growth companies, 62% of new-logo pipeline comes from Sales and 19% from Marketing. The strongest CV in your process usually belongs to someone who has never built a pipeline in their life.

Attainment inside a category leader is produced by a system: brand demand, mature marketing, an SDR layer, an established territory. The question is not how good the number was — it is which part of it the candidate can reproduce without that system behind them.

Only the highlighted portion travels with the candidate. In a Seed-to-Series C US business, that is the portion the hire will be paid to reproduce.

The Tipped response

We verify how the number was built.

Self-sourced pipeline percentage, new-logo creation, territory creation, outbound behaviour and where each opportunity actually originated — corroborated in structured interview, then written into the shortlist rationale.

02

Your VP Sales didn't fail. Your job spec did.

+

Average CRO tenure is 1.8 years, and around a third of GTM leaders exit within twelve months — mostly because the role turned out narrower than the one they were sold.

A leadership hire fails at the definition stage far more often than at the interview stage.

average CRO tenure — the mis-hire is usually a mis-specification

The Tipped response

We write the definition of success before the brief.

The 6, 12 and 24-month definition of success is agreed with you first: what the seat owns, what it must produce, what it does not touch, and who it depends on. Only then do we approach the market.

03

The companies selling AI are the ones doubling their SDR teams.

+

36% of B2B companies cut sales development last year. AI-native companies more than doubled theirs. Knowing which of those two you are is a strategy question, not a headcount question.

36%

of B2B companies cut sales development — while AI-native companies grew it

The Tipped response

We hire for AI leverage, not for activity.

We assess how a candidate uses tooling to increase their own output, and whether they can carry materially more responsibility per seat than the last cycle assumed.

The offer

A free 30-minute consultation with the founder — then a 10-day sprint you only pay for if you hire.

I built and scaled these teams myself. I made the hiring mistakes — that’s why I started Tipped.

The deeper view

The rest of what we would put in front of a board before opening a US search.

Leadership searches fail at the brief before they fail at the candidate. If the board cannot define success, the market cannot solve the search.+

Before opening a CRO or VP Sales search in the US, define three horizons:

6 months
What must be demonstrably different?
12 months
What should have been built, changed or proven?
24 months
What organisation should this leader now be running?

The required profile changes depending on whether the business needs a Builder · Scaler · Operator · Strategist. That distinction is where our executive search work starts.

Compensation is part of the hiring brief, not the offer stage.Senior US candidates evaluate the economics of the job before they evaluate your offer.+

For senior US sellers the proposition includes base, variable, quota, territory, ramp, accelerators, attainment history, equity, consumption risk and clawback mechanics where applicable.

If material compensation mechanics first appear at offer stage, the search has already been run against an incomplete proposition — and the shortlist you liked is the shortlist you lose.

Comp design is candidate-market fit.

ICONIQ / SaaStr, 2026
The US is not one talent market.Bay Area, New York, Austin and distributed national produce different pools and different comparators.+
Bay Area
The densest concentration of AI companies and the most competitive candidate market in the world. Comp expectations, equity literacy and counter-offer risk all run higher.
New York
Financial services, media and enterprise SaaS. Sellers are used to long cycles, procurement and security review — a different profile from a product-led Bay Area seller with the same title.
Austin
Our registered US office. A deep, less saturated pool of mid-market and enterprise sellers, with comp bands that make a first US team viable earlier.
Distributed national
When the search should follow the buyer rather than the office. We map the national pool by territory and buyer type instead of defaulting to one metro.
The first US hire for a European company.Usually no local manager, a European narrative to translate, and better-funded domestic competitors.+

The first US seller operates without local management, translates a European product narrative for an American buyer and holds credibility against better-funded domestic competitors. Seniority, autonomy and package have to reflect that.

We advise on whether the correct first appointment is a founding AE, a country lead, or a leader who will hire beneath themselves — and what that person costs in the city you are hiring in.

What the data does not prove. The link between AI adoption and leaner GTM organisations is correlational.+

AI-forward companies may also be newer, better capitalised, operating in faster-growing categories or structurally different from the comparison group.

So the conclusion is not “AI means cut 30% of GTM headcount.” It is that the burden of proof has shifted: can tooling, process or productivity create the capacity first? Then justify the seat.

Under-hiring into improving demand is a real and equally expensive error. The judgement belongs in the hiring brief.
